摘要:
 领导者对医务人员行为的漠视会使其缺乏有效反馈而产生迷茫,从而损耗情绪资源,一定程度上削弱工作的积极性和热情。基于角色理论和认知失调理论,本文探讨了领导奖惩忽视对医务人员工作投入的影响,为领导者合理运用奖惩方法和改善医院管理实践提供了借鉴。本文对1100名医务人员的调查数据进行了分析,结果表明:领导奖惩忽视对工作重塑、领导成员交换和工作投入均有负向预测作用; 工作重塑、领导成员交换分别在领导奖惩忽视与工作投入之间起中介作用,而工作重塑和领导成员交换在领导奖惩忽视与工作投入之间发挥着链式中介作用。
Abstract:
 The leader’s apathy to the behavior of medical staff could lead to a lack of effective feedback and a sense of disorientation,to some extent weakening the enthusiasm and passion for work.Based on role theory and cognitive dissonance theory,this study explored the relationships between leader reward and punishment omission on medical staff’s work engagement,providing insights for leaders to use rewards and penalties rationally and improve hospital management practices.An analysis of data from 1100 medical personnel revealed that leader reward and punishment omission negatively predicted job crafting,leader-member exchange,and work engagement; job crafting and leader-member exchange respectively played a mediating role between leader reward omission and punishment omission and work engagement; and job crafting and leader-member exchange played a chain mediating role between leader reward and punishment omission and work engagement.
